Again as part of operational practices, the organization sets itself up for strict research and development into emerging markets to identify and monitor entrepreneurs whose business operations bring them to that stage or level of global competitiveness that ca n be referred to as ‘High-Impact’. By high-impact, reference is made to entrepreneurs who have been identified to have great potential for impact (Crabb, 2008). Finally, the organization is concerned with issuing out specific technical and financial support to all such high-impact entrepreneurs that are identified. Successful creation of social change Indeed, the entire paradigm of operational complexity that is practiced by Endeavor Global is focused on the creation of social change and the improvement of markets in emerging countries. This is because the organization operations on the theoretical principle of social entrepreneurship. By social entrepreneurship, reference is being made to the selection and support of entrepreneurs who exhibit key ideologies of operation such as being mission-related, have a perceived need of clients, and have need for profit, though not making it a primary motivation (Sesan, 2006). A comparison of text and a production of Shakespeares Macbeth Essay From page to stage- A comparison of text and a production of Shakespeares Macbeth. I have decided to aim my coursework at the scene where Banquos ghost appears to Macbeth. I am basing my coursework around the reactions of Lady Macbeth and Macbeth, and also the way in which Banquo is portrayed to us in Shakespeares play and the performance, which we attended, by the Long Overdue Theatre Company. I am comparing each of these characters from the performance with the way that they are portrayed in the written version. In the TLOTC performance; we receive a calm atmosphere at the time of the banquet, however in the written version more mysterious version is revealed to us. In the production version I dont feel we were given a very clear image of how Macbeth changed throughout the scene. The text initially portrays an image of how horrified Macbeth is when he sees Banquo sitting at the table. When reading the play we can visualise whats happening throughout the scene. We can visualise how Macbeth talks to Banquo as though he is fully human and is really there. We see this by the way Macbeth speaks to Banquo, Never shake thy gory locks at me. It is in this way that we can tell clearly whats happening in this scene. The TLOTC portrays this to us well, I feel that they gave us the clear view of Macbeths feelings towards the ghost. I feel that this helped us to realise the fear that Macbeth felt. They showed Macbeths actions clearly, he was very shaken and scared, I feel that the tone of voice he used was very effective. I feel that we learn more about Macbeths astonishment and disbelief in the TLOTC performance than in the text. Macbeth asks Which of you have done this? This shows us that Macbeth is in shock at what he is seeing before him. In the performance we are able to see the facial expressions, I feel that this helps us to get a clearer view at what Macbeth is feeling. Whereas in the written version we can only try and visualise what Macbeth is feeling. The tone of voice use helps us to realise the tension which Macbeth feels. Each time Banquo entered the room Macbeths tone of voice changed: it became shaken and very loud. I think that Ben Shockley portrayed this very well in the performance. Macbeth tries to tell the others what he sees before him. He says to them If I stand here I saw him. In the written version we cant tell what type of voice is used so less emphasis is put on Macbeths words. The supernatural elements were portrayed to us more clearly in the performance. In the written version Shakespeare gives very few stage directions. In the LOTC production I felt that the sound effects that were used each time Banquos ghost appeared were very effective, in the way in which we are able to tell when Banquos ghost was appearing. We get none of this build up of tension from the written version. I feel, however, that the written version is much fuller than that of the performance as the impact of Shakespeares language was more obvious. This was particularly at the beginning of the scene, where Lady Macbeth seems to have a very calm, patient attitude towards Macbeth. Lady Macbeth says to the others in a calm voice Sit, worthy friends, my Lord is often thus. We can see Lady Macbeths attitude change towards Macbeth in both the performance and the written version. When she hears Macbeth speak to the ghost but she doesnt know who her husband is talking to. Lady Macbeth tries to be strong and reassure everyone that Macbeths behaviour should not alarm them, when she says to them: My lord is often thus, and hath been from his youth. As Macbeth begins again to talk to Banquo Lady Macbeths attitude changes again, she begins to panic a lot more. I feel that the way she was panicking partly was giving away their innocence. Lady Macbeths panic is conveyed on stage when she says Pray you speak not, he grows worse and worse, questions enrage him. At once, good night. In the LOTC performance and in the written version Lady Macbeth is shown as the stronger person between her and Macbeth. Lady Macbeth begins to get so antagonised that she begins threatening Macbeths right to call himself a man: she says What, quite unmanned in folly? I feel that the performance gives a better view on Lady Macbeths strong will to keep her and Macbeth from looking guilty. Lady Macbeth tells Macbeth not to worry as she is afraid that all his worrying will give away their innocence. I feel that the blood, which appeared from Banquos mouth and nose, helped the audience to visualise Banquos presence as a ghost, of a murder man, intent on making his killer suffer.

The Importance of Research on Animals Research on animals is important in understanding diseases and developing ways to prevent them. The polio vaccine, kidney transplants, and heart surgery techniques have all been developed with the help of animal research. Through increased efforts by the scientific community, effective treatments for diabetes, diphtheria, and other diseases have been developed with animal testing. Animal research has brought a dramatic progress into medicine. With the help of animal research, smallpox has been wiped out worldwide. Micro-surgery to reattach hearts, lungs, and other transplants are all possible because of animal research. New surgical techniques first must be carefully developed and tested in living, breathing, whole organ systems with pulmonary and circulatory systems much like ours. The doctors who perform today's delicate cardiac, ear, eye, pulmonary and brain surgeries, as well as doctors in training, must develop the necessary skills before patients' lives are entrusted to their care. Neither computer models, cell cultures, nor artificial substances can simulate flesh, muscle, blood, and organs like the ones in live animals. There is no alternative to animal research. Living systems are complex. The nervous system, blood and brain chemistry, and gland secretions are all interrelated. It is impossible to explore, explain or predict the course of many diseases or the effects of many treatments without observing and testing the entire living system. GIBSON’S PASSION? I grew up in a suburb outside of Chicago where there were lots of Jewish people and Jewish students that I went to school with. There wasn’t any religious discrimination at all between Christians, Catholics or Jews. Mel Gibson's new controversial movie, â€Å"The Passion of the Christ† portrayed the Jews in a negative way and not only stereotypes them again, as being mainly liable for the death of Christ, but even causes violence and breeds disgust towards them. This film will cause and outline how millions of Christian movie-goers should look upon Jews in the future, and this may destroy an important Jewish-Christian union that’s developed over the years, that bond of brotherhood and understanding. Historically, the beating and death of Jesus has been known by Christians as his â€Å"passion.† However, Mel Gibson’s movie â€Å"The Passion† is based on the Passion Plays during the Roman Empire, that were written specifically back then to incite and anger people against the Jews. Jews have been the victims of hatred by many groups over many generations. Persecution has been a way of life for the Jewish people since in every generation there have been those who felt that the Jews just â€Å"don’t fit it.† Cecil B. Demille, the famous director of â€Å"The Ten Commandments,† first directed the film â€Å"The King of Kings,† which was the first anti-Semitic movie that offended Jews, seemingly making them responsible for the death of Christ, rather than the Romans. Whether or not Demille meant harm to the Jews is unknown, but the film launched a wave of anti-Semitism. Historical movies such as â€Å"Schindler’s List† and â€Å"Gettysburg† are accurate interpretations of what really happened in history. Even biblical epics such as Franco Zeffirelli's â€Å"Jesus of Nazareth† and the hit Broadway musical â€Å"Jesus Christ Superstar† avoided anti-Semitism. A recent 2001 movie drama about Adolf Hitler as a young child called â€Å"Max† starring John Cusack, responded to the criticism the movie got and accepted input and changes from critics. With the good suggestions they received, it made for an even better film, and the public voice was heard. A year before â€Å"The Passion† was due to open in theatres, Jewish officials offered changes to the film, but these were rejected by Mel Gibson. â€Å"The Passion† isn’t the real story of Jesus Christ’s death, but rather Mel Gibson’s own interpretation of it. People, nevertheless, will watch â€Å"The Passion† and believe that it is the truth.

Americans should have the right to choose whether or not marijuana should be legal. The government should not be able to tell people what to do, as long as they do not hurt others in their actions. Three reasons why marijuana should be legalized are taxation benefits, drug enforcement money can be diverted and utilized in other needy departments, and the drug generally isn’t more harmful than alcohol or tobacco if used in moderation. When something is in such a high demand and the government regulates it they have the right to charge what ever they want for it intern giving them full control over the market. It works sort of like a monopoly because if the user cannot get in anywhere els then they only have one choice and that’s the government. If you look at the current taxation benefits from tobacco and alcohol alone it just shows you how well they do. â€Å"An enormous amount of money is raised through government taxation of alcohol, cigarettes, and other â€Å"sins†. The legalization of marijuana would create another item that could be taxed. I’m sure the government would have no problem spending all that extra money† (Should marijuana be legalized). Drug enforcement has become a bigger and bigger agency throughout the United States to try and stop drug trafficking. â€Å"The U.S. federal government spent over $19 billion dollars in 2003 on the War on Drugs, at a rate of about $600 per second. The budget has since been increased by over a billion dollars† (drug war clock). So it would be in a huge advantage for the governmental spending program if they didn’t have to dump as much money into the (DEA) every year. Therefore; giving the government more money to spend on different governmental agencies that are in need of the extra cash flow. Not only would it give us more money for other departments but it would also keep  are court systems less crowded and jails freer. â€Å"Many consider the War on  Drugs an expensive failure. Resources for DEA, FBI, and border security are only the tip of the iceberg. You must add in the cost of police officers, judges, public defenders, prosecutors, juries, court reporters, prison guards, and so on. Legalization of marijuana would free up those people to concentrate on more important things like terrorism, harder drugs, rape, murder, and so on† (Should marijuana be legalized). Marijuana is proven not to be more harmful then tobacco, or alcohol if used with self-control. â€Å"Most doctors would agree that it’s not very harmful if used in moderation. It’s only when you abuse the drug that problems start to occur† (Should marijuana be legalized). But isn’t that true if you abuse anything problems start to occur? For example if alcohol, coffee, or food just to name a few are abused you could develop serious health conditions. But would you want the government to tell you how much food you could eat or how much alcohol you can consume when you go out? People should be able to make their own dictions when it comes to their health. So what makes marijuana any different from food, alcohol, or tobacco? Rebuttal A general worry of government officials is how its legalization can lead to abuse and how many will suffer from the long-term effects of marijuana. Marijuana certainly can be misused, but in a country were alcohol and tobacco are legal resistance to legalizing marijuana is a bit of a contradiction. Alcohol and tobacco lead to millions of deaths in America .To be accurate with numbers over 100,000 die each year in the U.S. from alcohol, about 15,000 are caused by vehicle. It is certainly realistic to assume that the reason why Frost wrote using this particular theme is because it comforted him to believe that there are natural contradicting forces in all life experiences. To the negligent reader, the poem primarily represents the opposing arguments of two farmers on the subject of property boundaries. Underneath the shallow surface, the poem emerges as a statement about contradictions of human relations through which attitude toward community, property barriers, and wisdom are explained (Meyer 2). Frost’s statement about the differences between the two men is humorous because he makes it possible for the reader to find disagreement between the actions and intentions of the men involved in this relatively trivial incident (Meyer 3). In the end, Frost leaves the conflict unresolved. He neither provides outward moral to the reader nor insight into the â€Å"something there is that doesn’t love a wall.† By doing this, his effect on the reader evokes deeper contemplation because the situation is a realistic human experience (Barry 4). The zinc finger proteins are known mediators of metabolic interactions including protein-protein interactions and RNA binding. However, the most known are their roles in DNA sequence-specific binding. From early studies on the classical C2H2 zinc finger, it was found that the zinc finger differed in principle from the other DNA-binding proteins because several zinc fingers can be linked linearly to recognize DNA sequences of varying lengths (Klug, 2005). In contrast, other DNA-binding proteins utilize the symmetry of the double helix. Usually, more than one zinc finger domain participates in binding the DNA. Each zinc finger domain binds to three nucleotide (nt) bases on the major groove of the DNA. The ?-helix, also known as the recognition helix, binds to three or more bases of with specific sequences on the DNA. Since zinc finger proteins could have more than one zinc finger motif, the DNA contacts of adjacent or arrayed zinc fingers could overlap (Iuchi, 2005). Regions that are bound by the zinc fingers are usually spaced at 3 – 5 bp apart. The modular design of the zinc fingers allows it to interact with the DNA at different regions, and allows them to be involved in many DNA interaction reactions. Thus, it is not surprising that the zinc fingers are the most encoded motif in the genome and are very abundant in nature. The highly sequence-specific DNA binding property of zinc fi ngers offered a lot of potential as a tool for regulating gene expression or for manipulating the genome. From the initial basic studies arose the design and engineering of zinc finger proteins for binding specific regions in the DNA, and synthesis of zinc finger nucleases for cutting the DNA at target sites and introduction of changes to the DNA (Davis & Stokoe, 2010; Durai, et. al, 2005). Zinc finger arrays can be engineered to bind long stretches of known regions in the genome and with the ultimate goal of finding cures to notable diseases. Some applications of zinc finger arrays are the inhibition of HIV-1 expression (Reynolds, et al., 2003) and the disruption of herpes simplex virus infection (Papworth, et al., 2003). To emphasize the importance of the zinc finger proteins, an online database was established that compiles information on known (naturally occurring) and engineered zinc fingers and zinc finger arrays (Fu, et al., 2009). An Unpredicted New kind Of Warfare Essay World war one continued for four years across a vast and stretching from the English Channel to the northern Swiss border. In 1914 the prediction was that the war would be over by Christmas. At the beginning of the war, The Germans thought they could capture France before invading Russia therefore preventing a war on two fronts. But because of the failure of tactics they couldnt succeed, and this was one of the main reasons the war lasted for such a long period. It was no longer each side trying to capture the other in the war but stopping the enemies movements in trench warfare and using new technology to soften up enemy, if it didnt back fire. Defense was now the key to winning the war and was far superior than the offensive. The trenches were hard to capture by advancing troops because of increasing firepower from machine guns. Crossing no-mans land was committing suicide for the troops as machine guns could inflict enormous damage on advancing infantry. The realization of the advantage of defense resulted in the enhanced rate of advancing technology. This was one of the core reasons for stalemate upon the Western Front because technology was advancing at such a rapid rate and new inventions were being introduced in a hasty manner. Many of the new inventions were not sufficiently tested and many of the ideas were not thoroughly thought through which resulted in unnecessary delays. Aircraft at the start of the war was used primarily for reconnaissance work, spotting enemy trenches and movements before a possible attack. But this alerted the enemys attention and gave them time to prepare resulting in the attackers job being more costly and difficult to undertake. Barbed wire was massed produced on an industrial scale by both sides as barbed wire entanglements were unbreakable for troops, stopped cavalry in their tracks, and slowed troops down completely. Attempts were made to destroy barbed wire with shellfire but the barbed wire is just lifted and often ends up in a bigger mess than before. Chlorine gas was first introduced in April 1915 by the German army against the French army. Chlorine gas destroyed your respiratory organs and you had a long slow death. But poisonous gas was an extremely unreliable method of attack as the direction of the wind may change at any time and return the poison in the direction of the attacker killing your own troops. Also, as with many other weapons that were developed it can only be used once to an advantage, as their element of surprise is lost. Gas masks were quickly distributed to both sides and gas was not such a great fear as it was first thought Tanks were invented to be the technical solution to the major problem of both barbed wire and machine guns. They had an armour plate to protect troops whilst attacking and caterpillar traction to allow them to cross-hilly and muddy ground. But the first Mark I tank was a weak and variable weapon. It was used at the Somme in 1916 but neither their performance nor numbers could help win the battle. It was not until Cambrai in 1917 that tanks were used on a large scale. They crunched their way over the barbed wire and German trenches creating a huge hole in the German defenses. A General on horseback commanded his armies in battle up until 1914. After 1914 telephones were working. Battles could be safely won from far away behind a desk. But though this development in communications may seem a great success, but telephones in reality were useless in attack, because the commanders didnt have a good perspective of the war and didnt know everything as they would be if they were sitting on horse and overlooking the battle which led to troops often pulling back because of lack of communications and broad view of the battle. In 1914 neither the French nor the British armies were trained for trench warfare. They had to adapt which took them several years and accounted for several of their failures and delays. French generals felt infantry charges were a necessity to win the war despite the huge advances in technology. And Germen generals thought that with enough ammunition and man power and gradually wearing down the enemy they would win the war. Eventually in 1917 the French army refused to attack any more, only to defend because of the horrific numbers of casualties lost for only a few miles gained. A term to explain this was the cannon fodder. The battle of Somme in 1916 is a good example for a shocking case of awful miscalculations by the leadership of both sides; Britain lost around 419,000 men for only a strip of land about 25 km long and 6km wide. These huge loses were due to bad planning. The men were untrained and advanced towards the enemy walking and carrying heavy packs on their backs. These big pushes which was a belief shared by British Kitchener and Haig were mere execution of sides troops as they were walking straight into machine gun fire. The first World War was the first war between two vastly industrialized economies and factories on both sides mass-produced inconceivable amounts of artillery and ammunition. Industry was under an incredible amount of strain and it was not until 1917 that the munitions industry was able to produce adequate quantities of ammunitions. Railways played a major part in the transportation of troops form one area of the western front to the next along with food and other supplies. Both sides were also both able to keep going because of the huge numbers of men and supplies continuously brought by trains and trucks. Basically both the central powers and allies were never in a drought of resources. At the outbreak of war on the Western Front, the Allies and the Germans were relatively equal in their strengths and weaknesses. Bad leadership held up many of the British and French attacks resulting in unnecessary numbers of casualties. Germany spread its men out over many of the fronts not only in the eastern front, but also in the Western Front. One argument is that if perhaps they had concentrated on only one front they may have had a chance of success as opposed to spreading out the troops over a large area. The deadlock ended in 1918 when it was broken by eventual collapse of the central powers. It was ultimately attrition that proved the crucial decider but it was a series of events and inventions that had not happened before which gave way to the end result. The submarine campaign was important as it brought America into the war with fresh troops and much needed resources and resulted in a huge blow to the German morale. In conclusion, there was no one true reason for deadlock on the western front, but that it was due to several problems. Code-based Plagiarism Detection Techniques Biraj Upadhyaya and Dr. Samarjeet Borah Abstract- The copying of programming assignments by students specially at the undergraduate as well as postgraduate level is a common practice. Efficient mechanisms for detecting plagiarised code is therefore needed. Text based plagiarism detection techniques do not work well with source codes. In this paper we are going to analyse a code- based plagiarism detection technique which is employed by various plagiarism detection tools like JPlag, MOSS, CodeMatch etc. Introduction The word Plagiarism is derived from the Latin word plagiarie which means to kidnap or to abduct. In academicia or industry plagiarism refers to the act of copying materials without actually acknowledging the original source[1]. Plagiarism is considered as an ethical offence which may incur serious disciplinary actions such as sharp reduction in marks and even expulsion from the university in severe cases. Student plagiarism primarily falls into two categories: text-based plagiarism and code-based plagiarism. Instances of text based plagiarism includes word to word copy, paraphrasing, plagiarism of secondary sources, plagiarism of ideas, plagiarism of secondary sources, plagiarism of ideas, blunt plagiarism or authorship plagiarism etc. Plagiarism is considered code based when a student copies or modifies a program required to be submitted for a programming assignment. Code based plagiarism includes verbatim copying, changing comments, changing white space and formatting, renaming ide ntifiers, reordering code blocks, changing the order of operators/ operands in expression, changing data types, adding redundant statement or variables, replacing control structures with equivalent structures etc[2]. Background Text based plagiarism detection techniques do not work well with a coded input or a program. Experiments have suggested that text based systems ignore coding syntax, an indispensable part of any programming construct thus posing a serious drawback. To overcome this problem code-based plagiarism detection techniques were developed. Code-based plagiarism detection techniques can be classified into two categories viz. Attributed oriented plagiarism detection and Structure oriented plagiarism detection. Attribute oriented plagiarism detection systems measure properties of assignment submissions[3]. The following attributes are considered: Number of unique operators Number of unique operands Total number of occurrences of operators Total number of occurrences of operands Based on the above attributes, the degree of similarity of two programs can be considered. Structure oriented plagiarism detection systems deliberately ignore easily modifiable programming elements such as comments, additional white spaces and variable names. This makes this system less susceptible to addition of redundant information as compared to attribute oriented plagiarism detection systems. A student who is aware of this kind of plagiarism detection system being deployed at his institution would rather complete the assignment by himself/herself instead of working on a tedious and time consuming modification task. Scalable Plagiarism Detection Steven Burrows in his paper Efficient and Effective Plagiarism Detection for Large Code Repositories[3] provided an algorithm for code -based plagiarism detection. In our case the value of N is chosen as 4. The sliding window technique generates N-grams by moving a â€Å"window† of size N across all parts of the string from left to right of the token stream. The use of N-grams is an appropriate method of performing structural plagiarism detection because any change to the source code will only affect a few neighbouring N-grams. The modified version of the program will have a large percentage of unchanged N-grams, hence it will be easy to detect plagiarism in this program . Index Construction The second step is to create an inverted index of these N-grams . An inverted index consists of a lexicon and an inverted list. It is shown below: Table 2.0: Inverted Index Referring to above inverted index for mango, we can conclude that mango occurs in three documents in the collection. It occurs once in document no. 31, thrice in document no. 33 and twice in document no. 15. Similarly we can represent our 4-gram representation of Figure 1.0 with the help of an inverted index. The inverted index for any five 4-grams is shown below in Table 3.0. Table 3.0: Inverted Index Querying The next step is to query the index. It is understandable that each query is an N-gram representation of a program. For a token stream of t tokens, we require (t − n + 1) N-grams where n is the length of the N-gram . Each query returns the ten most similar programs matching the query program and these are organised from most similar to least similar. If the query program is one of the indexed programs, we would expect this result to produce the highest score. We assign a similarity score of 100% to the exact or top match[3]. All other programs are given a similarity score relative to the top score . Burrows experiment compared against an index of 296 programs shown in Table 4.0 presents the top ten results of one N-gram program file (0020.c). In this example, it is seen that the file scored against itself generates the highest relative score of 100.00%. This score is ignored, but it is used to generate a relative similarity score for all other results. We can also see that the program 0103.c is very similar to program 0020.c with a score of 93.34% . JPlag uses Greedy String Tiling algorithm which produces matches ranked by average and maximum similarity. It is used to compare programs which have a large variation in size which is probably the result of inserting a dead code into the program to disguise the origin. Obtained results are displayed as a set of HTML pages in a form of a histogram which presents the statistics for analyzed files CodeMatch The salient features of this tool are presented below: It was developed by in 2003 by Bob Zeidman and under the licence of SAFE Corporation This program is available as a standalone application. It supports 26 different programming languages including C, C++, C#, Delphi, Flash ActionScript, Java, JavaScript, SQL etc It has a free version which allows only one trial comparison where the total of all files being examined doesn’t exceed the amount of 1 megabyte of data It is mostly used as forensic software in copyright infringement cases It determines the most highly correlated files placed in multiple directories and subdirectories by comparing their source code . Four types of matching algorithms are used: Statement Matching, Comment Matching, Instruction Sequence Matching and Identifier Matching . The results come in a form of HTML basic report that lists the most highly correlated pairs of files. MOSS The salient features of this plagiarism detection tool are as follows: The full form of MOSS is Measure of Software Similarity It was developed by Alex Aiken in 1994 It is provided as a free Internet service hosted by Stanford University and it can be used only if a user creates an account The program can analyze source code written in 26 programming languages including C, C++, Java, C#, Python, Pascal, Visual Basic, Perl etc. Files are submitted through the command line and the processing is performed on the Internet server The current form of a program is available only for the UNIX platforms MOSS uses Winnowing algorithm based on code-sequence matching and it analyses the syntax or the structure of the observed files MOSS maintains a database that stores an internal representation of programs and then looks for similarities between them Comparative Analysis Table Conclusion In this paper we learnt a structured code-based plagiarism technique known as Scalable Plagiarism Detection. At the end of the eight years, she has become a teacher at Lowood. At the age of eighteen she seeks independence and becomes governess at Thornfield Hall. Over time, Jane falls in love with its master, Edward Rochester, who eventually proposes to her. On their wedding day, the sermon is abruptly halted by the announcement that Rochester's insane wife is kept locked up in the attic of Thornfield. Jane runs away. Penniless and almost starving, Jane roams the countryside in search of shelter, until she finds the house of St John, Mary, and Diana Rivers, who take her in and nurse her back to health. Jane then acquires an unexpected inheritance from her uncle. One night, Jane 'hears' Mr Rochester's voice calling for her, and decides to return to Thor nfield immediately. On her return, she finds Thornfield to be a "blackened ruin" due to a fire which has left Rochester blind with only one arm and killed his wife. Jane goes to Rochester's new home, and they are married. Jane's 'physical' journeys contribute significantly to plot development and to the idea that the novel is a 'journey' through Jane's life. "Jane Eyre's" chronological structure... ...law, and scorned and crushed the insane promptings of a frenzied moment." To start with, Jane is oppressed by her aunt and is allowed no will of her own, she is completely "a dependant" and has "no money". This situation improves enormously when Jane goes to Lowood, although she is still a servant in Thornfield until she runs away to Marsh End, where she must still depend on others in order to survive. Jane eventually gains her freedom through her inheritance, and the fact that she no longer has to depend on Rochester. Jane's physical and emotional journeys are brought to an end in the last chapter, where she switches from past to present tense: "My Edward and I, then, are happy....." This shows that she is no longer looking back, only forward to her future happiness as she has finally reached her 'destination'.

The Impact of Social Idealogy on Woolf's To the Lighthouse     Ã‚   Throughout literature the ideology of the society in which the author was living is evident in the text. This can cause certain groups within a text to be empowered while the other groups are marginalised and constrained by the social restrictions placed upon them by the ideology. In the novel To the Lighthouse by Virginia Woolf, Woolf shows us an awareness of gender politics during the 1920 ¹s Britain by subverting the traditional gender roles but at the same time naturalises notions of class causing certain groups to be constrained.    In the novel Woolf subverts the patriarchial portrayal of feminism with the character of Lily Brascoe. Lily is constructed as an independent character who defies the ingrained beleifs of how a woman should act. She does this through her actions in a different style despite Mr Tansley ¹s assertion that Å’women can ¹t write, women can ¹t paint ¹ and refuses to marry even though it was a popular belief that all women should marry Å’as an unmarried woman has missed the best of life ¹. Instead Lily thought that that 'she did not need to marry, thank heaven she did not need to undergo that degradation. Woolf applauds this attitude, as at the completion of the novel, Lily is one of the few characters who has achieved fulfilment or in her case the completion of a painting begun ten years prior.    Yet although the character of Lily and her decisions are applauded in the text, Lily is only enabled to have such an attitude because of her status as a member of the wealthier class. In the novel, class is viewed more as a benign structure for the common good than as a structure in which the members of the higher ... ...t notions of class, class and gender were so closely intertwined that men and women of wealthier classes within the text were often privileged while those of the lower class found themselves constrained by the gender roles pertaining to them. Human Resources Management In Small and Medium Enterprises Essay

Introduction Competitive advantage to a firm accrues from the judicious employment of three basic types of resources, namely Physical Capital Resources, such as Finances, Plant and Equipment Organizational Capital Resources – Structure and systems in the organization Human Capital Resources, which include the skills, competencies, experience and intelligence of employees.[1] Human resources are among the most important resources that an organisation utilises and hence its importance to any organisation can be easily understood. Small-to-Medium Enterprises (SMEs) are no exception to this rule, although this aspect is frequently lost sight of. This paper examines the role and importance of Human Resources in SMEs, and compares SMEs from two different cultural backgrounds – Taiwan and the UK. Role of Human Resources in SMEs â€Å"The study of human resources management in SMEs needs to be strongly encouraged. CEO/founders in SMEs view human resource management decisions as very important to the growth of their enterprises†[2]   A study into the perception of important HR issues in small organizations showed that â€Å"top six issues were wage rates, availability of quality workers, government regulation, training, benefits, and job security†[3] The role of Human Resources in SMEs is to contribute meaningfully to organisational objectives in a flexible and demanding environment. Lack of strategic employee management is widely accepted as characteristic of small enterprises. Decision-making has been perceived to be of relatively short-term nature compared to larger organisations, making small enterprises more flexible and less conflict-prone. At the same time, this also means that the advantages of long-term planning such as greater efficiency and effectiveness are lost. On the human resources front, this means that such organisations tend to have reduced capability to attract, retain and motivate the best human resources. This becomes important in view of the fact that out of thousands of small businesses that are established every year, only a few manage to survive in the long-term. While long-term planning and HR strategy are not the only reasons for this, they are among the important reasons. Hence an examination of the HR function as a strategic part of business, and its relevance to long-term planning, is in order. In addition, the role of recruitment and selection, training, and performance management, are also relevant to any discussion on the role of human resources. Planning and Human Resources Management Strategic planning for the organisation needs to be linked to individual goals. In turn, this means that the job design should take into account the long-term objectives of the organisation. â€Å"A framework for strategic management incorporating HRM involves developing a mission statement that answers questions of what businesses the organisation is in; determining goals that are general and long term; and establishing objectives that are short term and measurable. It should also encompass a complete SWOT analysis that incorporates HRM as a functional unit of analysis.†[4] One of the essential requirements of Human Resources Planning is proper job design. Human resources planning involves the matching of the knowledge and skills that are likely to be required in future with those that it has or will have. Human Resources Planning will help the organisation to estimate critical resource requirements, plan training and development needs, and link individual goals to organizational objectives. Job design involves specifying the characteristics of the job and the requirements such as skills for performing these jobs. Job design will thus provide the framework for a host of HR planning activities that can be linked to organizational objectives.[5] Recruitment and Selection Once the plans of the organization are clear the next important issue that any organisation needs to address is to get the right staff to implement the plans. â€Å"Surveys indicate that about 25 per cent of small businesses view the lack of qualified workers as a threat to their expansion and very survival.†[6] The problem assumes particular importance in the case of small enterprises because they almost always have a problem in attracting and retaining the best talent. This is partly due to the fact that they are unable to compete with larger firms for quality staff, because it is impossible for them to match the rewards and prestige that come along with positions in larger firms. Additionally, smaller firms have a reputation for being oriented towards a ‘hire and fire’ culture. Training Once the plans are clear, and the recruitment of the right people has been completed, it becomes necessary to motivate the staff, as well as to enable them to perform their tasks efficiently. This requires periodic training of the employees. Training is important in the case of small enterprises because they are more prone to changing environments and higher attrition rates. This makes it necessary for people to be more flexible, and to be trained in all aspects of the business. While the need for training of staff is thus greater in the case of a small enterprise, it is also accompanied by greater constraints that make it more difficult for these organisations to implement training programmes. Small organisations face two constraints in t his respect: Their budget for training may be more limited, and they may lack the necessary resources to carry out such training It is more difficult for small enterprises to spare their people for training programmes. In spite of the above limitations, however, small enterprises need to concentrate more on training, as it is an investment that needs to be done. â€Å"It has been suggested that top performing companies are distinguished by their higher spending on training and development.†[7] Performance Management Performance Management â€Å"includes work and job design, reward structures, the selection of people for work, the training of these employees, assessment of work performance and policies associated with rewarding and improving performance.†[8] Performance Appraisals are an important part of Performance Management and are useful in improving performance, assist HR planning, and identify development needs and potential for promotion. Small businesses, in general, lack a formal performance appraisal system. The disadvantages of not using structured and formal appraisal systems are that appraisals, and the consequent rewards, are often subjective, and may promote greater dissatisfaction. Consequently, appraisal systems and Performance Management play an important role in determining the alignment of HR planning with organisational goals, and ensuring that a proper climate is available for the achievement of the objectives. â€Å"In developing formal performance appraisal systems, small businesses not only are able to ensure that performance management may become strategically aligned with organisational goals, but also increase accountability, decrease under-utilisation of human resources, address concerns of productivity, and decrease employees’ concerns about fairness and accuracy.†[9] In addition, the salaries and rewards that are offered as part of the employment and the management of diversity within the workforce are important considerations for any organisation. These have a greater significance in the case of small organisations. As can be seen from the above, the role of Human Resources management in small organisations is an important one that needs to be well understood and implemented with care. One interesting extension to the role of HR management in small to medium industries is the use of Balanced Score Cards, which are normally viewed as the exclusive tool of large industries. The Balanced Score Cards approach shifts the focus to long-term growth, and includes measures of operational efficiency, customer satisfaction and employee related measures. The Balanced Score Card method thus includes a part of HR Management to assess the overall performance of the organisation. In a case study that included three SME organisations, Gumbus and Lussier present some interesting conclusions that have significance for the HR function in SME companies. The cases also serve to highlight the importance of HR in SME companies and the link between performance and HR. One of the three companies cited in the case is Futura Industries, an international company based in Clearfield, UT with 230 employees. It has over 50 years of experience in aluminium extrusion, finishing, fabrication, machining and design. The company believes that the two competitive weapons that put them ahead of competition are â€Å"their ability to hire and retain the best people and their devotion to the customer.† Futura’s President, Susan Johnson’s belief that committed and loyal employees make the difference has led the company into using the Balanced Score Card method. In the words of Ms. Johnson, the company â€Å"had all the financial metrics, lots of customer measures, and got ISO accredited three years ago †¦ but it is our employees that differentiate us from all other extrusion companies.†[10] A Comparison of SMEs in the UK and Taiwan A study by Lin found that successful SMEs in Taiwan place greater emphasis on soft skills and attitudes rather than on hard skills. He infers that SMEs in Taiwan seemed to have a better grasp of its human resources.   â€Å"Whenever SMEs modernize equipment, alter production processes, revise compensation policies, and engage in other reorganisation activities, they take pains to handle employees’ responses and feelings with special care and invest heavily in skills development.â€Å"[11] According to Hu, the Human resource scenario in Taiwan is characterised by abundance of entrepreneurs and availability of high quality professionals. Hu traces this to the importance laid on education by Chinese, and the large-scale injection of high quality human resource into the island in the aftermath of the retreat into, and subsequent withdrawal from, Taiwan of the KMT government. In addition, the Taiwanese population has inherited from its ancestors the qualities of â€Å"hard working, brotherhood, strong family ties, competition, and similar attributes that form the basis for strong family businesses.†[12] According to McKenna & Beech, the following values characterise the Asian HR scene[13]: Politeness and courtesy Emphasis on personal relationship Not losing face Harmony- avoidance of open conflict Predominance of group interests over individual interests Discipline and respect for authority and for elders Normative, rather than externally imposed control Trust and mutual help in business relationships Centralisation and authoritarianism As against the above, the HR scenario in Europe is characterised by the following features[14]: Pluralism as against unitarism Collectivism and social orientation instead of individualism, with the emphasis being on national, rather than individual, interests Legal framework: firing is more difficult Social Partnership: Employment security, protection of workers’ rights, and representation of workforce through trade unions. Social Responsibility: Concern for environment and other social obligations Tolerance for diversity Recognition of complexity and ambiguity. The characteristics enumerated under Asian values represent the Taiwanese scene, and the scenario in Europe is representative of the UK. From the above, it can be seen that the SMEs in Taiwan are formed with reliance on individual assistance, based on respect for authority, with trust and mutual relationships as the supporting factor. In the UK, and other European countries, it is the legal framework that gives the necessary assurance and support to the business rather than trust. In Taiwan authority is enforced, and followed, because it is natural to the culture. In the UK, the legal aspects are augmented by collective bargaining with a recognized trade union to achieve this purpose. Taiwanese take great care to handle employees’ feelings appropriately whenever major decisions need to be taken. This is replaced by collective bargaining and more formal communication in the UK. SMEs predominate in Taiwan, whereas larger firms represent the more prevalent form of business in the UK. SMEs constituted 99.43 percent of Taiwan’s total manufacturing firms in 1954, the highest level ever recorded; 95.26 percent in 1976, the lowest; and 98.07 percent in 1996. Among them, the smallest firms, employing fewer than 10 persons, accounted for 90 percent of all firms in the manufacturing sector in the 1950s.[15] On the other hand, SMEs generate roughly one quarter of the GDP of the UK. The generation of employment by SMEs varies from sector to sector, the highest being in the construction sector with 84% of the employment being generated by this sector. The SME sector, which was declining up to 1970, picked up momentum thereafter, and showed a rising trend till 1994. Since 1994, the number has remained constant.[16] As can be seen from these figures, the SME sector is less dominant in the UK than in Taiwan. Why Human Resources are important in firms â€Å"The resource-based view of organisations explains variations in firm performance by variations in firms’ human resources and capabilities†[17] Firms can gain competitive advantage by generating specific knowledge and skills that are difficult to imitate. This can be achieved through human capital development. The importance of Human Resource Development in small firms is thus self-evident – they help the firms to succeed by being competitive. In a study of more than 100 small enterprises in two towns from Germany, Rauch et al found that â€Å"human resources are essentially important and an optimal utilization of skills and knowledge increases small business growth.† [18] In order to harness this important resource and ensure it gives the best returns, an organisation needs to select its employees with care. â€Å"It is expected that as firms grow, the skills and abilities required to perform various functions and activities no longer would be available from the familiar and informal recruitment sources preferred by the owner-manager†[19] Apart from recruitment, other functions such as Training and Development, Performance Appraisal, and formal procedures and documentation help the organisation in improving efficiency. According to Kotey and Slade, â€Å"Benefits of formal HRM practices include meeting legal requirements, maintaining records in support of decisions in the event of litigation, treating employees fairly, and increasing efficiency.† [20] A study by Kotey and Slade involving more than 1300 small firms in Australia showed that as firms grow they tend to introduce formal HR practices and procedures. In the words of the authors, â€Å"While the analyses show that a significant percentage of SMEs implement formal HRM practices with growth, HRM remains informal in the majority of firms, particularly in small firms. It could be that implementation of formal HR structures and procedures necessary to support growth differentiates successful from unsuccessful SMEs.†[21] In a small organisation, people need to be more flexible and undertake a greater variety of jobs. This needs both motivation and skills. In turn, many employees may get better exposure and greater opportunities to learn and shoulder higher responsibilities in a small firm. All of these underline the importance of Human Resources Management in organisations, particularly small firms. The HRM model is â€Å"composed of policies that promote mutual goals, influence, respect, rewards and responsibility between employees in the organisation.†[22] These policies are promoted by practices such as team working, aligning performance objectives with organisational goals, and a flat organisation structure, all of which can be achieved only through a proper Human Resources Management in the organisation. Survey Research findings have confirmed the theoretical position with the conclusion that good HR systems is a source of competitive advantage. One study has shown that higher performance in a number of areas is correlated to good HR systems and practices. Companies that had significantly higher ratings on their HR practices also reported better market value, higher accounting profits, higher growth rates, better sales per employee, and lower employee turnover. Another study has found that newly started companies had a better survival rate if they had good HR practices. The probability of survival was found to vary by as much as 42% between the firms with the best HR practices and rewards, and those with the worst. Yet another study found that performance of the organisation was strongly linked with practices such as acquisition and development of skilled people, better job design, better autonomy, and positive employee attitude. All these studies clearly show that good HR could positively impact organisational performance practices, highlighting the importance of Human Resources in an organisation. Apart from improving performance good HR practices result in lower costs, while poor practices increase the costs to the organization. One of the contributing factors for this is the cost of employee turnover. â€Å"Interviewing and training recruits has significant out-of-pocket costs for the employer.† Replacing an employee involves expenses for Separation, Replacement, and Training. [23] Employee turnover costs can be divided into three major elements: Separation costs: These are the costs that are directly incurred when an employee leaves the firm, and include such costs as exit interviews, administrative and paperwork costs, disbursement of separation benefits, and revenues lost due to shortage of staff. Replacement Costs: These represent the cost of replacing the employee who has left and include the costs of advertising, sourcing, interviewing and selection. Training Costs: These are the costs that the company incurs for training and induction of a new employee. Apart from the actual expenditure on these activities, the costs of loss of efficiency in the initial stages, and the time lost during the training period should also be considered. Thus employee turnover could represent a fairly high cost to the organisation. Employee turnover can be classified into avoidable and unavoidable turnover. Most of the avoidable turnover results from lack of proper HR initiatives.[24] How Good/Bad employees affect the firm â€Å"A good employee is possibly the most valuable asset a small firm or SME can possess; a bad one could ruin the enterprise.†[25] Any firm, and more importantly a small firm, can ill afford to have people who do not perform. Robert Townsend, a noted Management expert was once asked the secret behind his ability to take over loss making firms, and changing them into profitable ones. The reply that he gave will be of interest to anyone asking how good or bad employees make or mar the firm. Mr. Townsend identified three factors that contributed to his success: Releasing the potential of employees so that they could perform at much higher levels by the practice of appropriate management styles Identifying people within the organisation who were blocking progress and preventing others from performing, and either changing their ways, or dismissing them Identifying people who had the ability and drive to take the company to greater heights, and promoting them. It can be seen that this highly successful Management practitioner reduced success to three simple rules, namely, eliminating deadwood, promoting and encouraging those with potential and creating the right climate in the company. This clearly shows that apart from creating the right environment, the most important requirement for success is the quality of people. Good people could transform a loss making company into a profitable one.[26] â€Å"Whether a firm is small or large, it’s only as good as its staff.†[27] This can be easily understood because the employees of the organisation make the vital difference between good and poor performance in every area. Apart from the demonstrated effect that this has on the firm’s performance, which has been cited earlier, this also stands to reason. A company depends on coordinated working by its employees towards a common goal to achieve its objectives. In order to meet these objectives, the organisation has to do what it does well. In other words, the competence of its employees should be good if it wants to achieve results. Secondly, the soft skills of the employees are important to achieve internal teamwork as well as to nurture customers with excellent performance and service. Thirdly, the employees of the company need to work efficiently if it is to have a healthy bottom line. All these objectives can be achieved only with good employees who know their job and possess the necessary hard skills, have the necessary soft skills, and are committed to the company’s success. In other words, a company needs good employees who have the right levels of knowledge, skills and attitudes. Conclusion Human Resources Management in Small-to-medium industries has been gaining a lot of attention lately. There is increased awareness among many of the SME entrepreneurs themselves about the importance of good HR practices and policies. It has been shown that organisations having formal Human Resources practices grow faster, and are more profitable, than those that do not do so. A comparison between SMEs in two countries, namely Taiwan and the UK, shows that the SME sector is more predominant in Taiwan, which is characterized by a culture that lays greater emphasis on group working, respect for authority, and mutual trust. This is contrasted by the UK situation where the SME sector is les pervasive, and the HR climate is characterised by formal and legal supports, collectivism, and social responsibility. Although the two situations are quite different from each other, the importance of formal HR systems in the SME segment is being recognised in both cases, and seem to affect performance positively, irrespective of the background. However, there are many factors which prevent the participation of susceptible young people in screening programs. Agurto et al, 2004 in their study have endeavored to identify the barriers to cervical screening that exist among Latin American women, a region where cervical cancer is rampant. The authors have hypothesized that unknown factors exist which prevent the populations in these countries from participating in cervical screening programs. The authors have tried to identify the barriers which prevent populations in the Pan American countries from participating in screening programs, which they feel need to be removed, as screening programs in other countries such as the US and Canada have succeeded in reducing the incidence of HPV ( Agurto et al, 2004) By following a common theoretical and methodological approach, the authors conducted five separate qualitative studies in Venezuela, Ecuador, Mexico, El Salvador and Peru which incorporated questionnaire based study protocols aimed at the affected females; their male partners as well as the healthcare professionals as the prime focus groups to identify their perception of the existing barriers which prevented the people from participating in screening programs. Appropriate statistical tools were used for the analysis. The main barriers encountered as per the responses of the interviewed focus groups in the region were anxiety, negligence on part of the sufferer as well as healthcare professionals, poor accessibility to healthcare facilities, lack of education and financial resources, examination at public places for the Pap smear test, lack of follow up and poor management by local healthcare professionals. Diagnostic tests were believed to be unreliable by many interviewed people who felt that the results were not conveyed in a timely manner. The
